Three leadership shifts to manage a multigenerational workforce

Managing a team that spans from recent graduates to seasoned employees is one of the most complex leadership challenges facing today's financial executives. The friction caused by differing work ethics, communication preferences, and technological fluency can impact everything from teller line efficiency to loan portfolio growth. Because there are hidden costs of mismanaging generational differences that come in the form of higher turnover due to dissatisfaction; inefficient loan processing, onboarding, and compliance due to miscommunication; and negative customer experience impact due to internal tension and slowed response times.With deliberate changes to how age-diverse teams are managed, banks can expect to see many benefits, such as innovation. Mixed-age teams outperform homogeneous ones in problem-solving and innovation. Even in the age of AI, analytical and creative thinking skills are crucial, according to the World Economic Forum’s Future of Jobs report. Nurturing an age-diverse team enhances those and other important cognitive skills. Multigenerational teams also experience streamlined progress. Banks that successfully integrate generational talent retain institutional knowledge while accelerating digital transformation. Perhaps most importantly, bank customers experience better service consistency, empathy, and responsiveness, as they also span five generations. The more a financial institution’s workforce reflects their community, the stronger the brand loyalty.When we’re talking about my (and your) generation, it’s important to have a shared understanding of the categories, years and ages, and the pervasive values and characteristics of each. Traditionalists: Also known as the Silent Generation. Born before 1946. Eighty years and older. Rarely still working, often board members, the keepers of institutional memory.Baby Boomers: Born 1946–1964. Ages 62–79. Value loyalty, personal interaction, and structure.Gen X: Born 1965–1980. Ages 46–61. Independent, skeptical, and efficiency-driven.Millennials: Born 1981–1996. Ages 30–45. Collaborative, purpose-driven, and feedback-hungry.Gen Z: Born 1997–2012. Ages 14–29. Digital natives, socially conscious, crave growth. For the bank executives and team leaders who strive to create a more inclusive, generation-celebrating staff, strategy matters less than practice. Here are three shifts that great managers make to manage a multigenerational workforce.1. Clarify the goals and objectives, not how to get there.Ambiguity fuels tension in an age-diverse environment. When expectations are unclear, people default to their own standards and then judge others for having different ones. Clear, specific outcomes reduce the space for misinterpretation. Tell your team what success looks like, and give them latitude in how they get there. A Gen X relationship manager and a Millennial digital specialist may take entirely different paths to the same result. Both paths can be right, and systems that reward collaboration and outcomes rather than tenure or “loudness” build better teams.2. Normalize meta-communication.The most effective multigenerational leaders we've observed share one habit: They talk openly about how their teams communicate, not just what they communicate about. Ask your team members how they prefer to receive feedback. Ask what respect looks like to them. Ask how they process information best. Is it real-time, with space to think, or through discussion? Those questions alone prevent months of silent misinterpretation and the resentment that builds from it. Demonstrate comfort in the preferred communications style of multiple generations.3. Measure contribution, not style.When performance evaluations are filtered through comfort and familiarity rather than impact, we unintentionally marginalize people whose style differs from our own. A structured, relationship-first Boomer and a task-switching, asynchronous Gen Z employee may both be delivering exceptional value to your institution. The leader who can see past style to substance retains both.Engagement strategies, like communication, are most effective when they're personalized, but that doesn't mean you need 200 different approaches for a 200-person team. Think in terms of flexibility and choice rather than customization. Offer mentorship that runs in both directions, such as structured programs where senior employees share institutional knowledge, and reverse mentorship arrangements where younger staff lead conversations on digital tools, emerging customer behaviors, and new platforms. And recognize contributions in the currency that actually matters to the recipient. Public recognition resonates with some; a private conversation and a new challenge resonates more with others.The institutions getting this right aren't running five separate engagement programs. They're building cultures flexible enough to honor different motivations while holding everyone to the same standard of excellence.So when you hear (or think!) things like "Gen Z is lazy," "Boomers can’t use technology," "Gen X can’t adapt," or "Millennials hate going to work," remember that labeling doesn’t improve results and relationships. When it comes to managing a multigenerational workforce, you don’t have to change your message or expectations, just the medium in which it’s delivered. Coupled with consciously creating an inclusive culture at your institution, everyone can feel a part of something bigger.Five generations working together for common goals is not the challenge — it's an advantage. There’s a reason that culture as a competitive edge is predicted and trending this year. Age-diverse teams increase the resilience, innovation, and flexibility of both the individuals and the organization.
